隨著亞洲及中國市場的興起,對於華人組織情境下的領導研究日益獲得關注。 家長式領導是華人組織中最主要的領導風格,這是一種在關係主義氛圍下表現出 嚴明紀律的威權與長輩般提攜照顧關懷的領導方式。 過往許多實證研究都發現家長式領導中的仁慈領導能對部屬有正向效果,這 與西方相關領導理論有相似的結果。然而隨著時間與研究的推進,仁慈領導已不 被再視為一個單一構面,深受儒家思想薰陶與華人文化中關係與人情等規範,仁 慈領導逐漸發展成為雙元構面,也就是領導者對部屬的照顧已不單單是工作內的 關照,而是拓展到個人生活的照顧。雖然這樣的方向已被確立,但針對生活照顧 如何展現、且如何影響部屬的邏輯卻尚未有相關研究解釋,仁慈領導中的生活照 顧被視為與西方相關理論最具差異性的地方,生活照顧行為也存在於華人文化的 各種情境中,對此構面值得多加深入探討。 以此為由,本研究基於先前學者建立之領導者生活照顧的理論模式發展出領 導者生活照顧量表,將生活照顧再區分為主動關懷與主動援助之兩行為面向進行 施測,檢驗因素結構之間的相關概念。 |
Abstract |
In the light of the booming market in Asia and China, much attention had been drawn to the unique leader’s style in the Chinese organization context. Paternalistic leadership (PL) is the dominant leading style practiced in Chinese-culture organizations. Under relationalism, PL leaders demonstrate both highly-disciplined authority and parentallike consideration and help to subordinates. Past empirical studies have investigated the Benevolent Leadership (BL) and found that BL has positive effect on followers. These findings are analogical to similar Western leadership researches. However, through the furthering of time and research, BL now is seen as dual dimensions, instead of single. Due to Confucianism and the norms of Quanxi(relation) and Renquing(Favor) in Chinese culture, the consideration and help demonstrated from BL have gone beyond work domain to subordinates’ life domain. Although a new direction has shed light on BL, nevertheless, an in-depth investigation on how life domain consideration is demonstrated is still waiting to be conducted. Previous researches have shown the life domain consideration is the most distinguishing factor from Western leadership theories. The generalization of life domain consideration in Chinese culture also made the construct itself worthy of a further study. In the view of above reasons, this research aims to develop a new life domain consideration scale based on the leader life domain consideration theoretical model. The present study again divided life domain consideration into two constructs, initiative consideration and initiative help, to test the validation of the scale and determine the similarity between different factors. |
