本研究以情感事件理論(Affective Events Theory)為基礎,探討團隊成員共同經歷的情感事件是否影響每次互動時的團隊情感氛圍、以及團隊情感事件的影響是否會因團隊人格特質而異。此外,本研究亦檢視每次互動時的團隊情感氛圍是否會透過影響成員互助行為,從而影響團隊領導者評估的績效表現。
本研究之對象跨足57個企業與自我管理團隊,並以「時間間隔為主」抽樣法(interval-contingent sampling)進行團隊問卷調查,每兩週收集一次團隊互動資料,各團隊回收了3~5次不等的互動問卷,共計186次的團隊互動資料。HLM分析結果顯示:(1)在每次團隊互動中,正向情感事件與正向團隊情感氛圍、負向情感事件與負向情感氛圍,皆呈顯著正向相關;(2)與預期相反,盡責性人格較高的團隊,面臨負向事件時,反而會強化負向團隊情感氛圍的發生,而盡責性人格較低的團隊,在遭遇到正向事件時,更能強化正向團隊情感氛圍;(3)正向團隊情感氛圍會透過提升成員互助行為,促進團隊績效表現,而負向團隊情感氛圍則會透過降低成員互助行為,減少團隊績效表現。
Abstract
Based on affective events theory, discussed the dynamics of group affective events to affect group affective tone and the influence of member personality traits to group affective event, as well as the moderating role of helping behavior on group affective tone and performance.
Using interval-contingent sampling in 57 cross-functional and self-managing team. The survey was taken every twice weeks. This thesis repeatedly assessed 3~5 weeks (within-team level, N=186). The results of HLM indicated: (1) Group affective event was positively related to group affective tone within team; (2) Teams with low conscientiousness are more likely to strengthen positive group affective tone when confronted with positive group affective event. However, team with high conscientiousness are more likely to strengthen negative group affective tone when confronted with negative group affective events; (3) Helping behavior mediated the relationship between group affective tone and team performance.
