生活照顧是華人領導者獨特且有效的領導作風,在華人管理領域也是常見的領導行為,然目前相關的研究數量寥若晨星,更遑論西方管理領域通常迴避對私人生活的探究。本研究認為生活照顧不但反應華人傳統文化下濃厚的家庭色彩且能夠表示領導者與部屬間關係的深化,發展取向等同主管對部屬的栽培意願,說明生活照顧之所以產生作用的道理,當部屬被主管當作自己人時,也會因為獲得較多支持、照顧及對環境的安全感,而依循需求法則來與主管互動,更加鮮明地描繪本土的華人領導現象。
  為深入討論,本研究取得共147對的部屬與主管對偶問卷樣本,試圖了解部屬對主管生活照顧、發展取向的知覺,與主管對部屬績效表現看法之間有什麼樣的關聯,利用結構方程模型分析方法,從整體模式的結果證實下列幾點:(1)生活照顧是部屬界定雙方關係的重要來源、(2)發展取向決定雙方關係情感性成分的高低,以及(3)生活照顧、發展取向影響部屬的角色內與角色外行為。
Abstract
Life consideration is a leadership that is unique and effective in Chinese leaders. It is a prevalent leadership behavior in Chinese context, though quantity of the research is limited and further discussion from the west perspective is difficult as they preserve the privacy of individual’s life. I suppose that life consideration is capable of symbolizing Chinese familism and representing relationship between leaders and subordinates has being deeper. The effect of life consideration is derived from leaders’ willingness to cultivate their subordinates. When subordinates notice that they are seen as insiders (zijiren) by the leaders, they gain support from the leaders and respond with hard work and make an effort beyond duty.
For more information, this research collected a sampling of 147 employees and their supervisors. Intending to realize relevance among subordinates’ perception of supervisors’ life consideration and development orientation, and performance review by supervisors, so the research conducted structural equation modeling (SEM) to tested: (1) for subordinates, life consideration is a significant variable to define relations with leaders. (2) development orientation affects the level of affection in relations between leaders and subordinates. (3) leaders’ life consideration and development orientation affect subordinates’ in-role behaviors and extra-role behaviors.
