隨著行動科技的快速發展,工作和生活的便利性增加,相對的工作和生活間的界線也日漸模糊,很多人會感覺工作和生活難以兩全,若能在這其中用整合的方式,企業與員工相互合作,採用善待私人生活的政策,滿足組織及個人的需要,同時可增加員工幸福感,提高員工工作績效,同時減少員工尋找其他工作的機會。 本研究以台灣地區的企業裡的40歲以下的青年工作者為調查對象,以線上和紙本問卷進行調查,共回收58家企業,373位員工有效問卷。本研究主要是以員工的角度,去探討當企業推動工作生活整合方案時,能否對角色內行為、角色外行與工作尋找行為及幸福感帶來影響,而幸福感是否能在企業的工作生活整合方案及角色內行為、利個人之組織公民行為、利組織之組織公民行為及工作尋找行為間帶來中介效果。 透過階層線性模式(HLM)進行跨層次分析後,本研究發現: 1. 工作生活整合方案對於工作尋找行為,具有顯著負向的影響。 2. 工作生活整合方案對於幸福感,具有顯著正向的影響。 3. 幸福感對於角色內行為、利個人之組織公民行為及利組織之組織公民行為,皆呈現顯著正向的影響。 4. 幸福感對於工作尋找行為,具有顯著負向的影響。 5. 工作生活整合方案對於工作尋找行為的影響,會因幸福感而產生中介效果。 |
Abstract |
With the rapid development of technological tools, the convience of work and life is increasing, the line between work and life is blurring correspondingly. Many people feel that work and life are dilemma. If integrated in the way, companies and employees can coordinate each other to adopt “life friendly” policy in order to meet their both needs. At the same time, they can increase employees’ well-being, improve employees working performance, and reduce employees’ opportunities to search for other jobs. This study focused on young employees under the age of 40 in Taiwan companies and it employed the online and paper questionnaire survey. The data was collected from 58 companies and 373 employees for valid questionnaires included. From the perspective of employees, the purpose of this study is to discuss when the company promotes Work-Life integration (WLI) program, it whether can influence well-being, role-behaviors (IRB, OCBI, OCBO), and job search behavior (JSB) or not. Moreover, well-being is a mediator among the relationships WLI, IRB, OCBI, OCBO, and JSB. After using Hierarchical Linear Model (HLM), the results show as below: 1. Work-Life integration program of company has negative influence on job search behaviors. 2. Work-Life integration program of company has positive influence on employees’ well-being. 3. Employees’ well-being has positive influence on role-behaviors. 4. Employees’ well-being has negative influence on job search behaviors. 5. Employees’ well-being is a mediator between the relationships WLI and job search behaviors. |
