性別平權意識抬頭,社會上開始關注不同性別的特質和優點,因此與女性相關的研究漸漸出現。本研究以高層理論與動態競爭理論為基礎,探討高階經營團隊(top management team)的性別多樣性對「競爭積極性」與「對手合作性(rival cooperation)」的影響,同時也檢視「環境動態性」的干擾效果。 研究採問卷方式蒐集上市櫃企業之高階團隊成員資料,有效樣本包含172家公司的474位高階主管資料,統計方法包含評分者間信度、驗證性因素分析與層級迴歸等。分析結果顯示:(1)高階經營團隊性別多樣性與競爭積極性有負向關係,與對手合作性則有正向關係;(2)環境動態性在高階經營團隊性別多樣性與競爭積極性或對手合作性的關係上,均有正向調節效果。 本研究首次將性別議題導入高階經營團隊與動態競爭的研究中,藉此強化了兩個策略管理理論的連結。檢視競爭對手合作性也實證回應了動態競爭理論近期強調之關係基礎(relation-based)的競爭。本研究最後也討論了實務意涵與未來研究方向。 |
Abstract |
People have begun to pay attention to the characteristics and advantages of different genders due to the rising awareness of gender equality. Studies related to gender/female issues thus have been bourgeoning. This article employ the upper echelons and competitive dynamics theories to explore effects of the gender diversity in top management teams (TMTs) on competitive aggressiveness and rival cooperation. The moderating roles of environmental dynamism are also examined. Survey method was applied to collect TMT information from 474 executives in 172 IPO firms in Taiwan. The statistics of inter-rater reliability, confirmatory factor analysis, and regression analysis were applied to analyze the data. Research results show that: (1) TMT gender diversity is negatively related to competition aggressiveness while positively related to rival cooperation; (2) environmental dynamism positively moderates the relationship between TMT gender diversity and competitive aggressiveness, as well as that between TMT gender diversity and rival cooperation. The study represents a first effort to connect the upper-echelons research with competitive dynamics perspective from the lens of gender, which is conducive for the integration of the two promising theories. An exploring of rival cooperation also responds to recent developments in the field of competitive dynamics, which underlines more exploration of relation-based competition. Implications for business practices and directions for future studies are discussed as well. |
