隨著醫療科技水平提升,許多疾病獲得根治及良好成效,病人對於照護服務的需求擴展,對於醫療需求已提升至服務照護品質,醫療院所的發展方向也有新的轉變,而提升醫療照護品質的因素眾多,從供給觀點著手,能滿足病人照護服務的屬第一線護理人員,其次則是醫療及行政團隊,因此,對於重視護理人才在工作上的需求及問題,是推動醫療品質的重要關鍵。 目前已需多護理文獻探討及研究議題,本研究藉由Lake(2002)發展的工作環境量表及人口學統計變數探討影響護理人員工作滿意的相關因素,研究構面包含「護理參與醫院事務」、「護理基礎照護品質」、「護理主管領導與支持能力」、「足夠人力與資源」、「合作醫護關係」和本研究新增的「彈性工時模式」,探討台灣南部某醫學中心護理人員其工作滿意影響關係。利用網路問卷不具名且不露面之優點,採立意隨機抽樣方式進行資料蒐集,並以統計軟體SPSS 21.0進行資料分析。 研究實證結果顯示,「護理參與醫院事務」、「護理主管領導與支持能力」、「足夠人力與資源」、「合作醫護關係」因素對「工作滿意」有正向影響關係,建議醫療產業先進,若願意在本研究結果上進行越多改善,或對這些面向的要求越高,將與本研究結論及管理意涵發展方向相同,期盼有助於護理人員的發展帶動醫療品質提升,並期盼未來有意願研究護理議題之人員,以及供醫療院所經營管理者有制定及研發之參考價值。 |
Abstract |
With the advancement of medical technology, many diseases have been cured and achieved good results. The demand for care services has expanded, the demand for medical care has been upgraded to the quality of service care, and the development direction of medical institutions has also undergone new changes, and the quality of medical care has improved. There are many factors, starting from the supply point of view, the first line of nursing staff who can meet the patient care service, and the second is the medical and administrative team. Therefore, the key to promoting the quality of medical care is the key to promoting the quality of nursing professionals. At present, more nursing literature research and research topics are needed. This study explores the factors affecting the job satisfaction of nursing staff through the working environment scale and demographic variables developed by Lake (2002). The research structure includes “Nurse Participation in Hospital Affairs”, "Nursing Foundations for Quality of Care", "Nurse Manager of Ability of Leadership and Support", " Staffing and Resource Adequacy", "Collegial Nurse-Physician Relationships" and the “Flexible Worktime Model" added in this study to explore nursing staff in a medical center in southern Taiwan Its work satisfies the relationship. Using the advantages of the online questionnaire not named and not showing up, the data was collected by random sampling and analyzed by the statistical software SPSS 21.0. The results of the study show that the factors of "Nurse Participation in Hospital Affairs", "Nurse Manager of Ability of Leadership and Support", "Staffing and Resource Adequacy" and "Collegial Nurse-Physician Relationships" have a positive impact on "job satisfaction". It is recommended that the medical industry be advanced. If you are willing to improve on the results of this study, or the higher the requirements for these aspects, it will be the same as the research conclusions and management implications, and hope to help the development of nursing staff to promote the improvement of medical quality. I hope that in the future, there will be people who are willing to study the nursing issues, as well as the reference value for the development and research and development of medical institutions. |
