  • Abstract Differentiated treatment is common in Chinese organization, but, it’s been shown that the fairness perception will be reduced when subordinates are being treated differently. In order to enhance the effectiveness of leadership, this study will find the suitable timing for differentiated treatment. This study uses the scenario experiment for taking the perspective of the subordinate, and between-subject design by the groups of guanxi, loyalty, competence and control. In addition, to understand the difference between the subordinate generation and personal traditionality as a moderator of the influence of the different criteria by controlling on age of subordinate (102 seniors; 99 youngers). Given the research results, compared with other groups, the group of competence has the highest fairness perception. Generation and traditionality of subordinate will moderate the relationships between fairness perception and the different criteria. Moreover, traditionality of subordinate has been strongly moderated. Finally, contributions and limitations are also discussed, and suggestions are provided for future studies and managerial practices in Chinese organizations.
