本研究首先探討團隊人力資本、團隊行為整合、團隊績效三者之關係,採用I-P-O模型作為理論基礎,檢視團隊行為整合對團隊人力資本及團隊績效的中介效果,此外,探討團隊競爭氣候對團隊人力資本與團隊行為整合之間的干擾效果。
本研究以台灣各產業的公司之員工為研究對象,以方便抽樣的方式共發放153個單位、787位工作者,並透過兩階段問卷調查法研究資料,最終皆共回收 123個有效單位,共計有效問卷576份。以單位作為分析單位進行統計分析,結果顯示:(1)團隊人力資本越高,團隊行為整合的程度越高;(2)團隊人力資本越高,團隊績效越高;(3)團隊行為整合的程度越高,團隊績效越高;(4)團隊行為整合對於團隊人力資本與團隊績效並無中介效果;(5)團隊競爭氣候對團隊人力資本與團隊行為整合間具有正向調節效果。本研究對於團隊行為整合在廣泛的一般單位的應用具有積極意義,以實證研究分析行為整合的影響因素及效果,亦在最後提出實務意涵及未來研究建議。
Abstract
This study begins by investigating the relationship between team human capital, team behavioral integration, and team performance. Using I-P-O Model as theoretical basis, the mediating effect of team behavioral integration on team human capital as well as team performance is examined. In addition, also investigated is the interference effect that competitive team climate on the relationship between team human capital and team behavioral integration.
The study’s subjects are company employees from Taiwan’s various industries. Using convenience sampling, questionnaires are sent to 153 units, 787 workers, followed by data study using two-stage questionnaire survey. 123 effective units replied, to a total of 550 effective questionnaires recovered. Statistical analysis is then conducted using units as units of analysis. Results indicate: (1) The greater the team human capital, the higher the team behavioral integration; (2) the greater the team human capital, the higher the team performance; (3) the higher the team behavioral integration, the higher the team performance; (4) team behavioral integration has no mediating effect on relationship between team human capital and team performance; (5)team competitive climate has positive moderating effect on the relationship between team human capital and team behavioral integration. The study bears positive significance on the application of team behavioral integration on regular work teams, using empirical study to analyze the influencing factors as well as effects of behavioral integration. Lastly, practical implications as well as suggestions for future studies are proposed.
