不當督導充斥於組織中,所帶來之負面影響亦十分廣泛,但是過去卻較少研究探討從事不當督導的主管,是否會影響部屬對其領導效能的看法,本研究由不當督導的冷動機切入,進一步探討不當督導行為與部屬知覺領導效能之間的關係,並以社會訊息處理過程與內在人格理論的觀點,加入主管政治技巧及外表吸引力為干擾變項,試圖對此研究缺口提出貢獻。本研究採取配對問卷調查法,填寫對象為主管及直屬員工,並以相隔兩週之不同時間點蒐集資料,總計回收有效問卷共368份(主管問卷102份及員工問卷368份),並採用階層迴歸分析進行假設檢定。研究結果顯示:主管不當督導行為與部屬知覺主管領導效能呈負相關,而低度主管政治技巧與高度主管外表吸引力能減緩兩者間之關係。本研究依據研究結果進行討論,分別提出研究理論與實務意涵。
Abstract
In recent years, the negative impacts of abusive supervision was full of the organization ,and has received extensive attention in the leadership literature. However, there were less studies to examine the relationship between supervisor abusive supervision behavior and the perceived leadership effectiveness. As a consequence, the study was conducted to explore the relationship between abusive supervision behaviors and perceived leadership effectiveness. Furthermore, we included supervisor’s political skills and physical attractiveness as the moderators to see if these factors can strengthen or weaken this relationship. In this study, we invite the employees and immediate supervisor to fill in matching questionnaires and collect information at different time points (two weeks apart), collecting a total of 368 valid questionnaires (including 102 supervisor questionnaires and 368 employee questionnaires). We using hierarchical regression analysis to test the proposed hypothesis.The results show that there is a negative relationship between the abusive supervision and perceived leadership effectiveness, and this relationship is weaken when supervisors have low political skills and high physical attractiveness. Based on the results of the study, theoretical and practical implications are discussed.
