    摘要(中) 在組織中,主管的領導會對組織的效能帶來重大的影響,尤其是主管如何對待部屬的方式會影響部屬的工作態度與行為。過去多數研究在探討主管的不當督導行為對部屬所產生的影響,大部分朝向績效、組織公民行為、離職傾向或職場偏差行為的方向研究,本研究提出當部屬知覺到主管不當督導行為時,對於個人相關之工作倦怠與工作相關之工作倦怠的影響性,同時進一步探討部屬的個人取向之努力信念與他人取向之努力信念在不當督導與個人相關及工作相關之工作倦怠之間的調節效果。
    本研究採便利抽樣,共蒐集364份問卷在職員工資料。經階層迴歸分析發現:一、主管不當督導會影響部屬個人相關與工作相關之工作倦怠。二、部屬的努力信念在主管不當督導行為與部屬工作倦怠的調節效果,雖統計量未達顯著,但
    同樣是知覺到高的不當督導,努力信念高的部屬較努力信念低的部屬有較低的工作倦怠感受;同樣是知覺到低的不當督導,努力信念高的部屬與努力信念低的部屬有同樣的工作倦怠感受。
    此研究可幫助企業了解主管不當督導對部屬的影響,並指出部屬個人所擁有的努力信念對於降低部屬工作倦怠的助益。最後針對研究限制與研究結果進行討論,並提出說明與建議。
    摘要(英) In the organization, Supervisors’ leader have a major impact on the effectiveness of the organization. In particular, how supervisors treat subordinates will affect subordinates’ work attitude and behavior. So far the research of the consequences of abusive supervision impact on the subordinates had gone towards the discussion of performance, organizational citizenship, turnover tendency or workplace deviation behavior. This research wants to point out the influences of subordinates’ perceived abusive supervision on the personal-relevant of work burnout and work-related of work burnout. In the meantime it further discusses the moderating effect of subordinates’ belief on effort for abusive supervision and personal-relevant of work burnout and work-related of work burnout.
    This research utilizes convenience sampling and gathered 364 data samples of working staffs. After class of regression analysis the following had been found. First, abusive supervision will affect the personal-relevant of work burnout and work-related of work burnout. Second, the moderating effect of subordinate's belief on effort are in the influence of subordinates’ perceived abusive supervision on their work burnout. Although the statistics are not significant. But it was the same perceived as high abusive supervision, and subordinates with higher belief on effort than lower have low enthusiasm work burnout. The same was perceived as low abusive supervision, and subordinates with higher belief on effort and lower have the same enthusiasm work burnout.
    This research can help corporation understand the effect of abusive supervision on the subordinates. It also points out the benefit of subordinates’ belief on effort for reduce work burnout. Lastly it discusses the limits and the conclusions and offers explains and suggestions.
