在工作場域中,來自主管的不當督導行為已經成為員工負向情緒的主要來源之一。雖然過去研究發現,個人在面對高度負面情緒的狀態下,可能透過在下班後飲酒的方式以「飲酒作樂」,但過去僅有Bamberger and Bacharach (2006)曾針對主管不當督導與員工下班後飲酒的關係加以探究。為針對此一關係持續深究,本研究以心情修復理論之觀點,檢視員工每日受到主管不當督導是否會透過負向情緒/對主管的報復傾向、引發其享樂型飲酒動機,進而影響其下班後的問題飲酒行為及重度飲酒。此外,本研究亦探討員工正念特質對於前述歷程的干擾效果。
本研究採用經驗抽樣法,以來自不同產業及職業「曾有飲酒經驗」的190位全職員工為樣本,進行連續十個工作日、每日兩次的資料收集,共計1626筆有效資料,以多層次路徑分析進行假設檢定。在控制了性別、現職工作年資、每日工作疲勞後,本研究發現,員工每日受到主管不當督導,會正向影響負向情緒以及對主管的報復傾向,進而間接地引發享樂型飲酒動機,與增加下班後的問題飲酒行為/重度飲酒。此外,當員工具備高度的正念特質時,將能夠減緩上述主管不當督導影響下班後的問題飲酒行為/重度飲酒間接效果:正念特質除了能使員工在遭遇到主管的不當行為時較不易產生報復傾向;亦能夠緩衝員工當天工作時的負面情緒與享樂型飲酒動機的正向關係、以及享樂型飲酒動機下班後問題飲酒行為/重度飲酒的正向關係。根據研究結果,本研究亦深入探討其理論以及實務意涵。
Abstract
The main purpose of this study is to examine whether daily abusive supervision influences problem drinking and heavy drinking after work via increased perceived revenge cognitions / negative emotions and enhancement motive for drinking. In addition, the present study also examines the potential buffering role of trait mindfulness.
To test the proposed theoretical model, this study applied the experience sampling method by collecting data from 190 employees who can worked in various occupations/industries, and conducted daily surveys twice across 10 working days. The final matched daily responses are 1626.
The proposed hypotheses were tested by the multilevel path analyses. After controlling for the effects of gender, current job tenure and daily work fatigue, daily abusive supervision is positively associated with negative emotions and perceived revenge cognitions, which in turn indirectly increase problematic drinking and heavy drinking via increased enhancement motive for drinking. Moreover, high trait mindfulness buffered the positive indirect effects of daily abusive supervision on problematic/heavy drinking by buffering: (a) the positive association between daily abusive supervision and revenge cognitions, (b) the positive relationship between negative emotions and enhancement motive for drinking, and (c) the positive associations between enhancement motive for drinking and problematic/heavy drinking. Theoretical, practical implications and limitation of this study are discussed, and directions for future research are also proposed.
