本研究以情緒勞動中的表層演出為主軸,檢視員工的每日表層演出是否會透過知覺不真誠/負向情緒、因應型飲酒動機,進而影響其下班後的飲酒量及問題飲酒。此外,本研究亦探討社交主導性特質對員工每日表層演出與知覺不真誠/負向情緒的干擾效果。
本研究採用經驗抽樣法,以來自不同產業、工作中與顧客頻繁接觸的173位員工為樣本,進行連續十個工作日、每日兩次的資料收集,共計1482筆有效樣本,以多層次路徑分析進行假設檢定。在控制了性別、現職工作年資、深層演出、自我耗損及自我控制能力後,本研究發現,員工每日表層演出會分別正向影響其知覺不真誠及負向情緒;其次,員工每日表層演出會分別透過知覺不真誠/負向情緒、因應型飲酒動機,進而提升其下班後的飲酒量/問題飲酒;此外,當員工具有高度的社交主導性時,會削弱每日表層演出與知覺不真誠/負向情緒之正向關係,並且減弱每日表層演出透過知覺不真誠/負向情緒、因應型飲酒動機對下班後飲酒量/問題飲酒的間接效果。
根據研究結果,本研究提出以下具體實務管理意涵:(一)善用人才甄選工具,針對特定職務挑選高社交主導性特質員工;(二)透過協助方案或訓練課程以降低員工從事表層演出的頻率;(三)鼓勵員工在下班後透過休閒活動紓壓而非飲酒。
Abstract
The main objective of this study is to examine whether daily surface acting influences alcohol use after work via increased perceived inauthenticity / negative emotions and coping motive for drinking. In addition, the present study also examines the potential buffering role of trait dominance.
To test the proposed theoretical model, this study applied the experience sampling method by collecting data from 173 employees who worked in various occupations / industries as samples, and conducted daily surveys across 10 working days. The final matched daily responses are 1482.
The proposed hypotheses were tested by the multilevel path analysis. After controlling for the effects of gender, current job tenure, deep acting, ego depletion and self-control ability, daily surface acting is positively associated with perceived inauthenticity and negative emotions. In addition, the effect of daily surface acting on after-work alcohol consumption and problem drinking was mediated by perceived inauthenticity / negative emotions and coping motive for drinking. Moreover, high trait dominance buffered the effects of daily surface acting on perceived inauthenticity / negative emotions; high trait dominance also weakened the indirect effect between daily surface acting and after-work alcohol consumption / problem drinking through perceived inauthenticity / negative emotions and coping motive for drinking. Theoretical, practical implications and limitation of this study are discussed, and directions for future research are also proposed.
