本研究探討知識慣性對創新行為、角色績效之關係,並分析合作導向的中介效果及工作家庭雙向衝突的調節效果。
本研究以國內在職工作者為研究對象,為避免共同方法變異的問題,以二階段問卷調查進行資料蒐集,第一階段共發放300份問卷,回收有效問卷270份,有效問卷回收率為90.0%;第二階段再以第一階段之有效問卷的270份問卷發放,回收有效問卷為231份,有效問卷回收率為77.0%。
樣本資料經統計分析後,研究結果顯示如下:
(1) 經驗慣性對合作導向、創新行為及角色績效沒有顯著影響
(2) 學習慣性越高對創新行為的表程度越低。
(3) 合作導向越高對創新行為的表程度越高。
(4) 合作導向在學習慣性與創新行為及角色績效具部分中介效果。
(5) 家庭對工作衝突程度對合作導向與創新行為及角色績效具調節效果,但工作對家庭衝突程度對合作導向與創新行為及角色績效不具調節效果。
依據研究結果,提出具體研究結論與建議供實務界與後續研究之參考。
Abstract
This study explores the relationship between knowledge inertia on innovation behavior and role performance, and analyzes the mediating effect of cooperation-oriented and the moderating effect of conflict between work and family.
In this study, the domestic workers were the research subjects. In order to avoid the common method variation, the data collection was carried out by a two-stage questionnaire. In the first stage, 300 questionnaires were distributed and 270 valid questionnaires were collected. The valid response rate was 90.0%. In the second stage, 270 questionnaires were issued in the first phase of the valid questionnaire. The valid
questionnaires returned were 231, and the valid response rate was 77.0%.

Based on the statistical analysis, results are as follows:
First, experience inertia has no significant impact on cooperation orientation, innovation behavior and role performance.
Second, high learning inertia corresponds to a low performance of innovative behavior.
Third, cooperation orientation is positively impact on innovative behavior.
Fourth, cooperative orientation has a partial mediating effect on learning inertia and innovative behavior and role performance.
Fifth, The degree of family influence on work has a moderating effect on cooperation orientation and innovation behavior and role performance, but the degree of work-to-family influence has no moderating effect on cooperation orientation and innovation behavior and role performance.
Based on the research results, the concrete conclusions and suggestions will provide for HRM practice and further study as the references.
