過往研究組織腐化問題多集中於公務體系，但針對企業工會腐化問題鮮少有人討論，台灣勞工運動隨時代轉變不斷提升，企業工會於時代背景中扮演何種腳色，及勞資政三方面的互動是否會影響企業工會腐化值得讓人深入研究。因此，本文採用質化方式針對過往工會歷史演變進行整理，藉由道德疏離理論去探討工會腐化問題，另對研究個案華航公司進行深入訪談，從研究中發現，歷史背景讓工會得以成立，但隨著時間推移，國家掌握工會到資方腐化工會的歷程確實有其歷史包袱的存在，而道德疏離理論亦證明企業工會腐化後之行為表現，且當道德疏離產生未及時制止，會使得腐化於工會內部持續擴大，那藉由信任感所組成的工會組織就會動搖，此時職業工會的成立會去影響企業工會的運作，使企業工會組織從內部開始瓦解，最後產生組織變革。

In the past, studies in researching on organization corruption focused on public system, but rarely on trade unions. Labor movements in Taiwan upgrades with time, so it is worth that to research on trade unions playing what kind of role, and to examine whether the interactions among labor, management, and government impact organization corruptions. Therefore, this paper sorts out the change of unions in qualitative way, and discusses corruption of unions by moral disengagement; moreover, the China Airline is probed into. Researches show that historical background helped trade unions founded. However, the historical burden exactly exited in the process from trade union controlled by countries to the corruption in management. Besides, corruptions in unions enlarged when moral disengagement had started without curbing. Consequently, not only the trade union which is congealed by the sense of trust shook, but also the organization collapsed, and then the organization revolution happened.
