本研究主要探討連鎖醫療體系之中階經理人(簡稱分院主管)的管開展歷 程。執行長 Fu 和其他主管的分院管理經驗，透過文字的方式，紀錄成 SOP(標 準作業流程)，同時，執行長透過類似師徒制的方式帶領主管來學習如何管理院 所。但當 Fu 退出分院管理時，主管們的管理行動便產生很大的不同。本篇研究 透過敘說探究法，嘗試理解主管們是如何在管理的過程，逐步發展出不同的管 理行動，以及管理行動的開展歷程是如何與認同產生相互影響。以下為研究發現:
1. 主管們在執行管理行動的過程，藉由意義協商體會行動中的意義，使管理行 動開始跳脫既有模式
2. 管理行動的開展歷程如同軌跡一般持續流變，組織脈絡使這條軌跡產生限 制、轉向、拓展
3. 管理行動受到管理者的角色認同以及組織想像影響，讓行動和認同相互強 化，形成管理者獨特的樣貌

This research focus on the development of managerial actions of middle manager in professional organization chain. The experience about management of CEO Fu and the other middle managers records as standard operating procedure(SOP). Moreover, Fu also teaches managers about his experience of clinic management by “Mentorship”. However, the managerial actions of middle managers are much different from the SOP when Fu withdraw from helping them.
This research use narrative the approach of narrative inquiry analyzes the development of managerial action in clinic. In this process, Researcher try to figure out how the middle managers create their managerial actions and interaction between managerial action and identity.
By analyzing the data and literatures, we sort out the finding of the research:
1.Managers produce the meanings of managerial actions by negotiation of
meaning, then development of actions are outside SOP.
2.The development of managerial actions forms trajectories. The influence of
organizational context give rise to the trajectories’ limitation, expansion and
turnover.
3.Role identity and organizational imagination both mutually reinforcing
managerial action one another. This is the reason of multiple appearance of
managers in clinic management.
