本研究探討度假對於員工情緒耗竭程度的影響,並分別檢驗工作狂中工作樂趣、內在驅迫及工作投入三因子,與主管對家庭支持 (family supportive supervisor behaviors, FSSB) 中情緒支持、工具支持、榜樣及有創意的工作家庭管理四向度對上述關係的影響。本研究分別於四個時間點以電子郵件蒐集問卷,共獲得71份有效之全職員工樣本。經平均數t檢定及變異數分析結果發現,不論度假前後,三類型工作狂員工的情緒耗竭程度,以內在驅迫型最高,其次為工作投入型,最低為工作樂趣型員工。又度假能適度幫助工作狂三因子低的員工、高工作投入的員工及主管對家庭支持四向度低的員工降低情緒耗竭程度。在度假之後,主管對家庭支持中的工具支持對於高內在驅迫的員工,能降低其情緒耗竭程度。另外主管的榜樣與有創意的工作家庭管理策略,對工作投入高者均能有效降低其情緒耗竭程度,然而主管對家庭支持四向度對於工作投入低者,則均會提升其情緒耗竭程度。最後本研究討論研究限制,並提出相關管理實務意涵與未來研究建議。
Abstract
This study aims to explore the impacts of vacation on employees' emotional exhaustion, and examines the influence of the three factors (work enjoyment, drive, and work involvement) of workaholics, and four factors (emotional support, instrumental support, role modeling, and creative work-family management) of family supportive supervisor behaviors (FSSB) on the above relationship. This study collected questionnaires by e-mail at three-time points and obtained 71 valid full-time employee samples. The results of t-test and ANOVA showed that, no matter before or after the vacation, the highest emotional exhaustion degree of the three types of workaholic employees is the high drive type, followed by the high work involvement type, and the lowest is the high work enjoyment type employees. And vacation can help employees with lower of three factors of a workaholic or high work involvement or lower four factors of family supportive supervisor behaviors to reduce the emotional exhaustion. After the vacation, the supervisor's instrumental support strategies can reduce the emotional exhaustion of employees with high drive. Besides, supervisors who have a higher degree of role modeling and creative work-family management behaviors can effectively reduce high work involvement employees' emotional exhaustion, but increase low work involvement employees' emotional exhaustion. Research limitations of the findings, practical implications and future research suggestions are discussed.
